Assimilation Coaching
Turnover rates for newly hired senior executives can be as high as 40 percent within the first 18 months. Currently, more executives are looking to beat that statistic by partnering with "assimilation coaches," who work with them from day-one to help manage their successful transition into the new position, according to Lee Hecht Harrison.

"Even the most skilled executive is going to hit some rough patches in taking a new leadership role or joining an organization," says Sherry Barrett, Vice President of Talent Solutions at CRG Lee Hecht Harrison. "Sometimes it is simply a matter of relying only on behaviors that made him or her successful in previous positions and environments, but aren't appropriate for the new company's culture. Other times he or she may have difficulty creating alliances or identifying high-impact projects that can create results quickly."

Assimilation coaches are becoming increasingly common in today's business environment due to their ability to help

executives clarify expectations, establish credibility, assess potential black holes, determine priorities, develop an action plan, and make necessary changes in leadership style for the greatest impact. This coaching typically lasts three to six months, but may begin even before the new executive assumes the reins. "Sometimes an employer will want the coach to do up-front work with the team the new executive will be leading," explains Barrett. This work often includes building team consensus around the leadership behaviors needed for success in the role.

Lately, some search firms have begun to encourage companies to include coaching as part of a new executive's compensation package in order to protect their investment. In fact, assimilation coaching is so in demand that it's now a standard part of Lee Hecht Harrison's "Signature Service" for corporate officers and top executives. "With business demands constantly changing, companies can't afford a revolving door of under-performing executives," says Barrett. "Assimilation coaching is a benefit for both the individual and the employer."
